What Impact A Does Bad Employee Appraisals

Bad employee appraisals cost UK economy over 2 billion

Research from Talent Q, a people assessment company that helps employers recruit and manage talent, has shown that many managers are merely ‘going through the motions’ when it comes to appraisals. Out of a total UK workforce of 29.36 million, only 58 per cent of these receive a formal appraisal, of which many are conducted badly and fail to achieve their objective of reviewing performance.

As a result, employees’ productivity and the customer service they deliver is impacted noticeably. Talent Q’s research found that good appraisals, followed by effective development planning, were related to 2.7 per cent higher levels of productivity and an 11 per cent increase in quality of service. However, where appraisals are conducted poorly, unsurprisingly these benefits are not achieved. Given the number of bad appraisals, this represents a potential loss to the UK economy of 2.29 billion.

In organisations that take the management of their people, appraisals will often have been well thought out and structured by the human resources department. However, appraisals are still implemented poorly for many reasons, including:

* Managers viewing appraisal as a ‘chore’ rather than a useful activity to manage the performance of their people
* Due to a lack of commitment to the process, managers do not implement appraisal thoroughly across all of their people
* The objectives of the appraisal not clear or appropriate, either for the company or the employee
* Managers not preparing in advance or allowing time for the employee to prepare
* Appraisal discussions are one-sided, with the employee unable to contribute their point of view
* Managers fudging results either to make themselves look good to their own senior managers, or to ‘be kind’ to the employee

Alan Bourne, director of Talent Q, said: “There’s often a huge sigh when appraisal time comes, however it is actually a well-proven management tool which research has consistently identified as a key part of an effective HR system. Many organisations use appraisals badly and our research indicates that those that do so are wasting time rather than achieving the intended benefits.

Appraisal systems are often well-designed by the HR function but fall down when handed over to be implemented by managers who have not been engaged and don’t buy in to the process. A bad appraisal does nothing for morale or productivity, and works against the goals of the organisation.

Clearly HR professionals need to work more closely with their operational colleagues to ensure well meaning policies actually get implemented effectively in practice. The simple message to managers is that if you don’t know how to appraise effectively, consider the business benefits of doing so and get appropriate training. Poor recruitment practice severely damages productivity

Research from Talent Q, a people assessment company that helps employers recruit and manage talent, has found that many companies are routinely making poor decisions when hiring employees. The result is a fall off in productivity equivalent to 2,400 a year for every worker who is placed into a role without being assessed effectively – adding up to a huge 5 billion bill for the UK economy as a whole.

Drawing on official survey data, Talent Q has discovered that 44 per cent of employees were not selected using personality assessment and 24 per cent were not selected using aptitude tests. These findings were processed through a universally-accepted model that illustrates the cast iron effectiveness of assessment, based on 25 years of academic research across thousands of organisations. When the results were combined with Office for National Statistics salary data, the true extent of the issue for employers became clear.

Steve O’Dell, chief executive of Talent Q, said:”Organisations are often employing people based on little more than gut feel, even though it’s by far the worst recruitment technique.All the studies show that if employees use assessment to check whether someone has the right aptitude and personality traits, they get far better people and much better productivity.

“In the UK, our productivity per hour worked lags around 20 per cent behind the USA and Germany.If organisations made the right hires it would be a significant way of helping ensure the country doesn’t fall behind its global competitors”

The cost of doing it wrong is shocking. With 5 billion you could:

Findings prove that older workers are the most flexible

New research from Talent Q, a people assessment company that helps employers recruit and manage talent, has shown that older workers are the most flexible. In-depth analysis of over 5,700 workers reveals that as people get older they become increasingly willing to take on new tasks and more varied roles.

The research defies the common preconception that older workers are unwilling to accommodate change and that they may be unresponsive to new challenges presented in the workplace.

The study had numerous positive findings, with older workers being happy to work on their own and take a leading role without the need for much guidance. They also demonstrate a high level of ability in building successful working relationships with colleagues, clients and suppliers. Intelligence testing revealed that older workers’ verbal reasoning was the same as their younger colleagues and while they take longer to calculate answers to numerical problems, they are equally able.

1. Clearly define your objective (no I don’t mean your objective statement for your CV / Resume). Spend as long as it takes to identify what you want your CV / Resume to do for you. Is it a general document for posting on a job board to test the water, or maybe a highly targeted response to a job advert or Job description?

Your job is to research beyond the job spec to really understand what skills, experience, and characteristics your target career demands.

2. Learn from the behaviour of Successful People. History shows us that though successful people come in all shapes and sizes, they share key behavioural competencies / characteristics (self belief, ideas and vision, determination and persistence to never give up being just a few). Companies looking to recruit the best candidates know that their high achievers share these characteristics. Therefore you’re CV / Resume’s job is to demonstrate honestly the characteristics you possess in the order of importance for the role or career you targeted at step 1.

3. Know yourself. This step is critical, and though most people feel they know themselves, for the purpose of writing a great CV / Resume they don’t!

6. It’s the words that sell. Don’t get bogged down with formatting, and adding graphics to your document, simple font, size 10 to 12 for body copy two sizes bigger for headings, with some simple underlining or bolding if required. Free templates are available everywhere on the internet which you can download and use, Microsoft Word has excellent free templates, as do most word processing applications.

7. The order or your CV / Resume information is CRITICAL. Reviewers of CV’s tend to have piles to read through, so you MUST hit them between the eyes with your relevance for their role. And this has to happen in the first or second chapter (if your early in your career with little experience it’s probable that your education / qualifications will occupy top spot after your name and contact details Provided they are good and relevant for the reader). If you are more experienced you may open with an Objective, Summary, or Profile statement, and demote the qualifications to further down the order.

The Objective, Summary, or Profile statement SCREAMS (nothing understated here) at the reader that possess everything they are looking for. A highly crafted chapter that may take you longer to write than the rest of the document put together. Not long, but concise, compelling and LIKABLE.
The rest of the document demonstrates the relevant experience, skills, and personality as you will have identified and prioratised from step 1.

8. If you have a jaw droppingly great achievement that’s recent and highly relevant, add a short quoted testimonial after its description in speech marked italics from somebody senior or a client. This testimonial MUST be willing to be referenced. This is incredibly powerful, as basically it confirms your summary or profile statement as being fact.

Clearly that would be bad for the future of our species so we have the ‘fight or flight’ feelings when we are faced with danger. The problem is that we get those same feelings when faced with other, more mundane, tricky situations.

Our body reacts to stress by preparing for action. Either fighting or running but not for standing still and putting up with it. Our bodies release chemicals which will help us take action be that running or fighting but if you are in the office at work getting stressed by the constant phone calls you can’t fight them and running away would mean you lose your job and your income.

Modern life is very complicated and our minds have not been able to adapt to the speed with which technology and society has changed human lives. It is tough for any of us just to survive a normal day. There are so many different things we have to think about and deal with every single day.

The problems of stress can be a factor in other health problems that appear because we are suffering stress. Constant and consistent stress may take a toll on your body and mind and leave you weakened by the drain on your energy reserves. The effects of stress can affect your health and should be reduced where possible.
